Generative AI and Job Satisfaction: Evidence from Glassdoor Employee Reviews

Abstract
Generative AI has transformed the workplace by enhancing productivity, yet it is unclear how it will impact workplace well-being and satisfaction. Using employee reviews from Glassdoor, we examine the impact of generative AI on job satisfaction. We match job titles and reviews to an occupational AI exposure index and leverage this variation as treatment intensity, along with the unanticipated introduction of ChatGPT, in a continuous treatment Difference-in-Differences design. We find that the introduction of generative AI has a positive overall effect on job satisfaction, with the greatest gains in occupations with moderate AI exposure, while occupations with either low or high exposure benefit less. Extracting sentiments from the reviews, we find that these effects are driven by negative sentiments on job security among high-exposure occupations and positive sentiments on compensation among moderate-exposure occupations. In contrast, work-life balance and career opportunities show little change. We also find that shorter-tenure employees in senior positions benefit the most from this technology.
